Claude for Recruiting
Beginner guide • 10 min read • No experience needed
Screening resumes takes hours. Claude can do it in minutes.
This guide teaches you how to use Claude to screen candidates, score interviews, and make hiring decisions faster—without losing quality.
Why Claude for Recruiting?
Claude is better than ChatGPT for recruiting because:
- Reads long documents (resumes, portfolios, transcripts)
- Understands context (what matters for your specific role)
- Scores consistently (same rubric every time)
- Shows its reasoning (so you can challenge or refine it)
The Framework: Scoring System
Before using Claude, define what "good" looks like for your role.
You are a hiring manager screening candidates for a [ROLE].
Score each candidate on a scale of 1-10 based on:
- Technical skills match: Does their experience match the role? (1-10)
- Growth trajectory: Are they on an upward arc? (1-10)
- Culture fit signals: Do they show autonomy, ownership, learning? (1-10)
Red flags to watch for:
- Frequent job hops (less than 1 year at multiple places)
- No examples of impact or results
- Poor communication in resume
Green flags:
- Specific metrics or results
- Progression (IC → Lead → Manager, etc.)
- Projects outside their day job (open source, startup, side gig)
Step-by-Step: Screening a Resume
Step 1: Upload or Paste the Resume
In Claude, paste the candidate's resume or upload the PDF directly.
Step 2: Run Your Scoring Prompt
Ask Claude your evaluation question:
Screen this resume for a [ROLE].
Score them 1-10 on:
1. Technical fit
2. Growth trajectory
3. Culture signals
Show your reasoning for each score. Would you recommend an interview? Why or why not?
Step 3: Review Claude's Output
Claude will give you:
- Individual scores with reasoning
- Red flags or concerns
- A final recommendation
Use this to decide: Phone screen, technical interview, or pass?
Real Example: Software Engineer Screening
Candidate resume summary:
"3 years at Google, 2 years at Startup X, 1 year at current role. Built a recommendation system (100ms latency), led 3 engineers, open source contributor."
Screen this resume for a Staff Engineer role at a Series B startup.
Score:
1. Technical fit (have they built systems at scale?)
2. Leadership (have they led people?)
3. Startup readiness (can they move fast in chaos?)
Show reasoning. Pass or interview?
Claude's output might be:
Technical fit: 9/10 (100ms latency problem is hard, Google experience means scale familiarity)
Leadership: 7/10 (led engineers but limited scope, could be IC-only)
Startup readiness: 8/10 (1 year in current role shows adaptability)
Recommendation: Interview. Strong technical skills, good for your level. Ask about building small teams in startup chaos.
Scoring Interview Calls (Faster Than Notes)
After a call, paste your notes into Claude:
I just interviewed a candidate for [ROLE]. Here's what I learned:
[Your interview notes]
Score them 1-10 on:
1. Technical ability
2. Communication clarity
3. Problem-solving approach
4. Culture fit
Did they pass the bar?
This is faster than writing up notes and gives you a consistent score across all interviews.
Batching: Screen 10 Resumes at Once
Paste multiple resumes into Claude and ask it to rank them:
I'm hiring for [ROLE]. Here are 10 resumes.
Rank them 1-10 in order of likelihood to succeed in this role.
For each, score on:
- Technical fit (1-10)
- Culture signals (1-10)
Recommended interview order: [Top 3]
Pass on: [Bottom 3 with reasons]
This takes 5 minutes instead of an hour screening one-by-one.
Building Your Scoring Rubric
The key to consistent hiring is a consistent rubric. Write down what matters:
- Minimum bar: 5+ years experience OR proven ability in [specific tech]
- Nice to have: Leadership experience, open source, startup experience
- Red flags: Unexplained gaps, no concrete examples, poor communication
- Green flags: Metrics/results, progression, side projects
Share this with Claude before screening, and it stays consistent.
Common Mistakes
Mistake 1: Trusting Claude 100%
Claude is a first pass, not the final decision. It can miss nuance (someone's gap year was actually running a startup). Use Claude to save time, then verify with a conversation.
Mistake 2: Unclear rubric
❌ "Score cultural fit"
✅ "Score cultural fit based on: ownership mindset, bias to action, learning from failure"
Mistake 3: Ignoring context
❌ Scoring a 2-year-old candidate the same as a 10-year candidate
✅ Adjusting expectations for career stage
Workflow: Your First Week
Day 1: Write your scoring rubric (30 min)
Day 2-3: Screen 20 resumes with Claude (2 hours)
Day 4-5: Conduct phone screens on Claude's top 5 (3 hours)
Day 6-7: Refine rubric based on who responded well (30 min)
By day 8, you'll have interviews scheduled with candidates who actually have a shot of passing.
